Table of Contents:
Context
The financial institution was in the middle of significant organizational transformation.
The business was modernizing through technology innovation while also working to shift the culture toward a more customer-centered operating model. This created opportunity, but it also surfaced structural and leadership challenges that required more than technical change management.
The organization needed senior leaders who could communicate with greater clarity, navigate resistance, think more strategically, and lead through cultural complexity.
The transformation was creating pressure in several areas:
- Change adoption
- Cross-functional collaboration
- Executive communication
- Cultural integration
- Strategic execution
- Leadership alignment
- Readiness for new roles and responsibilities
Executive Shift:
The organization did not only need leaders to manage change. It needed leaders who could help the culture move through change with greater clarity and confidence.
Organizational Challenge and Opportunity
Through the coaching engagement, several organizational challenges and development opportunities became visible.
These challenges were not isolated to individual leaders. They reflected broader patterns in the leadership system and culture.
Cultural Challenges
Several dynamics were creating friction across the organization.
- Culture: A persistent “inner circle” dynamic, especially in a specific regional hub, created resistance to broader collaboration and made it harder for leaders outside that hub to gain traction.
- Generational Divide: Communication and interpersonal differences were observed between elder Gen X/Boomer employees and younger Gen X/Gen Y employees.
- Resistance to Change: Some long-tenured employees were struggling with the pace and direction of change, including responses such as, “We’ve never done it that way.”
Leadership and Alignment Issues
The organization also faced leadership challenges that affected clarity, collaboration, and execution.
- Bias Toward Action: A strong execution orientation often led leaders to move quickly before teams had clarity on the what, when, how, and who of key projects and activities.
- Avoidance of Healthy Debate: The executive leadership team had an opportunity to lean into more direct, productive conversations that included different viewpoints and healthier debate.
- Tactical Pull: Senior leaders were being pulled into more tactical work because of the high-volume, unstructured change environment, limiting their ability to stay focused on strategic execution.
Executive Shift:
The opportunity was to help leaders move from reactive execution to clearer communication, stronger strategic thinking, and more intentional leadership through change.
